Abstract: | ﻫﺩﻓﺕ ﻫﺫﻩ ﺍﻟﺩﺭﺍﺳﺔ (ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ ﻛﻣﺗﻐﻳﺭ ﻭﺳﻳﻁ ﻓﻲ ﺍﻟﻌﻼﻗﺔ ﺑﻳﻥ ﺍﻷﻧﻣﺎﻁ ﺍﻟﻘﻳﺎﺩﻳﺔ ﻟﻠﺟﺎﻣﻌﺎﺕ ﺍﻟﻔﻠﺳﻁﻳﻧﻳﺔ ﻭﻧﻘﺎﺑﺎﺗﻬﺎ ﻭﺍﻧﻌﻛﺎﺳﺎﺗﻬﺎ ﺍﻷﻛﺎﺩﻳﻣﻳﺔ ﻣﻥ ﻭﺟﻬﺔ ﻧﻅﺭ ﺍﻷﺳﺎﺗﺫﺓ ﻭﺍﻟﻣﻭﻅﻔﻳﻥ (ﻧﻣﻭﺫﺝ ﺭﺣﻳﻡ ﻧﻣﻭﺫﺟﺎً ﻟﻠﺗﻁﻭﻳﺭ)) ﺇﻟﻰ ﺍﻟﺗﺣﻘﻖ ﻣﻥ ﻭﺟﻭﺩ ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ ﻛﻣﺗﻐﻳﺭ ﻭﺳﻳﻁ ﻓﻲ ﺍﻟﻌﻼﻗﺔ ﺑﻳﻥ ﺍﻷﻧﻣﺎﻁ ﺍﻟﻘﻳﺎﺩﻳﺔ ﻹﺩﺍﺭﺍﺕ ﺍﻟﺟﺎﻣﻌﺎﺕ ﻭﻧﻘﺎﺑﺎﺕ ﺍﻷﺳﺎﺗﺫﺓ ﻭﺍﻟﻣﻭﻅﻔﻳﻥ ﻓﻳﻬﺎ ﻭﺍﻧﻌﻛﺎﺳﺎﺗﻬﺎ ﻋﻠﻰ ﺍﻟﻌﻣﻠﻳﺔ ﺍﻷﻛﺎﺩﻳﻣﻳﺔ ﻓﻲ ﺍﻟﺟﺎﻣﻌﺎﺕ ﺍﻟﻔﻠﺳﻁﻳﻧﻳﺔ ﺍﻟﻌﺎﻣﺔ ﻓﻲ ﺍﻟﻣﺣﺎﻓﻅﺎﺕ ﺍﻟﺷﻣﺎﻟﻳﺔ ﻣﻥ ﻭﺟﻬﺔ ﻧﻅﺭ ﺍﻷﺳﺎﺗﺫﺓ ﻭﺍﻟﻣﻭﻅﻔﻳﻥ ﻓﻳﻬﺎ. ﺇﺿﺎﻓﺔً ﺇﻟﻰ ﺍﻟﺧﺭﻭﺝ ﺑﻧﻣﻭﺫﺝ ﺗﻁﻭﻳﺭﻱ ﻣﻘﺗﺭﺡ ﻳﺳﺗﻧﺩ ﺇﻟﻰ ﻧﻣﻭﺫﺝ (ﺭﺣﻳﻡ) ﻻﺳﺗﺭﺍﺗﻳﺟﻳﺎﺕ ﺇﺩﺍﺭﺓ ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ. ﻣﻥ ﺃﺟﻝ ﺗﺣﻘﻳﻖ ﺃﻫﺩﺍﻑ ﺍﻟﺩﺭﺍﺳﺔ ﺗﻡ ﺍﺳﺗﺧﺩﺍﻡ ﺍﻟﻣﻧﻬﺞ ﺍﻟﻣﺧﺗﻠﻁ: ﺍﻟﻛﻣﻲ ﺍﻟﻭﺻﻔﻲ ﺍﻻﺭﺗﺑﺎﻁﻲ، ﻭﺍﻟﻛﻳﻔﻲ ﺍﻟﻘﺎﺋﻡ ﻋﻠﻰ ﺍﻟﻣﻘﺎﺑﻼﺕ. ﺗﻛﻭﻥ ﻣﺟﺗﻣﻊ ﺍﻟﺩﺭﺍﺳﺔ ﻣﻥ ﺃﻋﺿﺎء ﻫﻳﺋﺔ ﺍﻟﺗﺩﺭﻳﺱ ﻭﺍﻟﻣﻭﻅﻔﻳﻥ ﻏﻳﺭ ﺍﻷﻛﺎﺩﻳﻣﻳﻳﻥ ﻓﻲ ﺍﻟﺟﺎﻣﻌﺎﺕ ﺍﻟﻔﻠﺳﻁﻳﻧﻳﺔ ﺍﻟﻌﺎﻣﺔ ﻓﻲ ﺍﻟﻣﺣﺎﻓﻅﺎﺕ ﺍﻟﺷﻣﺎﻟﻳﺔ ﺍﻟﻔﻠﺳﻁﻳﻧﻳﺔ، ﺑﺎﺳﺗﺛﻧﺎء ﺟﺎﻣﻌﺔ ﺍﻟﻧﺟﺎﺡ ﺍﻟﻭﻁﻧﻳﺔ ﺍﻟﺗﻲ ﺍﻋﺗﺫﺭﺕ ﻋﻥ ﺗﻁﺑﻳﻖ ﺃﺩﻭﺍﺕ ﺍﻟﺩﺭﺍﺳﺔ ، ﻭﺑﻠﻎ ﻋﺩﺩﻫﻡ (4026) ﻓﺭﺩﺍً ﻣﻧﻬﻡ (2777) ﺃﻛﺎﺩﻳﻣﻲ ﻭ (1249) ﻏﻳﺭ ﺃﻛﺎﺩﻳﻣﻲ. ﺗﻡ ﺍﺧﺗﻳﺎﺭ ﺃﻓﺭﺍﺩ ﻋﻳﻧﺔ ﺍﻟﺩﺭﺍﺳﺔ ﺑﻁﺭﻳﻘﺔ ﺍﻟﻌﻳﻧﺔ ﺍﻟﻌﺷﻭﺍﺋﻳﺔ ﺍﻟﺑﺳﻳﻁﺔ ﻣﻥ ﺍﻷﺳﺎﺗﺫﺓ ﻭﺍﻟﻣﻭﻅﻔﻳﻥ ﻏﻳﺭ ﺍﻷﻛﺎﺩﻳﻣﻳﻳﻥ ﻓﻲ ﺍﻟﺟﺎﻣﻌﺎﺕ ﺍﻟﻔﻠﺳﻁﻳﻧﻳﺔ ﺍﻟﻌﺎﻣﺔ ﺍﻟﺗﻲ ﺗﻣﺛﻝ ﻣﺟﺗﻣﻊ ﺍﻟﺩﺭﺍﺳﺔ، ﻭﺑﻠﻐﺕ (352) ﻓﺭﺩﺍً. ﺗﻡ ﺗﻭﺯﻳﻊ ﺍﻻﺳﺗﺑﺎﻧﺔ ﻋﻠﻰ ﺟﻣﻳﻊ ﺃﻓﺭﺍﺩ ﺍﻟﻌﻳﻧﺔ، ﺍﺳﺗﺭﺟﻊ ﻣﻧﻬﺎ (338) ﺑﻳﻧﻬﺎ (11) ﺍﺳﺗﺑﺎﻧﺔ ﻏﻳﺭ ﺻﺎﻟﺣﺔ ﺗﻡ ﺍﺳﺗﺑﻌﺎﺩﻫﺎ ﻣﻥ ﺍﻟﻌﻳﻧﺔ. ﻭﻫﻛﺫﺍ ﺑﻠﻎ ﻋﺩﺩ ﺍﻻﺳﺗﺑﺎﻧﺎﺕ ﺍﻟﺻﺎﻟﺣﺔ ﻟﻠﺗﺣﻠﻳﻝ (327) ﺍﺳﺗﺑﺎﻧﺔ ﺑﻧﺳﺑﺔ (92.9%) ﻣﻥ ﻋﻳﻧﺔ ﺍﻟﺩﺭﺍﺳﺔ. ﺃﻣﺎ ﻣﺎ ﻳﺗﻌﻠﻖ ﺑﻌﻳﻧﺔ ﺍﻟﻣﻘﺎﺑﻼﺕ ﻓﻘﺩ ﻭﻗﻊ ﺍﻻﺧﺗﻳﺎﺭ ﻋﻠﻰ (20) ﺧﺑﻳﺭﺍً ﺑﻭﺍﻗﻊ (4) ﺧﺑﺭﺍء ﻣﻥ ﻛﻝ ﺟﺎﻣﻌﺔ ﻗﻳﺩ ﺍﻟﺩﺭﺍﺳﺔ، ﻭﺍﻟﺫﻳﻥ ﻳﺗﻣﺗﻌﻭﻥ ﺑﺎﻟﺧﺑﺭﺓ ﻭﺍﻻﻁﻼﻉ ﻋﻠﻰ ﺍﻟﻌﻣﻝ ﺍﻟﻧﻘﺎﺑﻲ ﻓﻲ ﺍﻟﺟﺎﻣﻌﺎﺕ ﺍﻟﻔﻠﺳﻁﻳﻧﻳﺔ. ﻟﺗﺣﻘﻳﻖ ﺃﻫﺩﺍﻑ ﺍﻟﺩﺭﺍﺳﺔ ﺗﻡ ﺗﻁﻭﻳﺭ ﺍﺳﺗﺑﺎﻧﺗﻳﻥ ﻟﺟﻣﻊ ﺍﻟﺑﻳﺎﻧﺎﺕ ﺍﻟﻣﻁﻠﻭﺑﺔ ﻣﻥ ﺍﻟﻣﺳﺗﺟﻳﺑﻳﻥ، ﻭﺇﺟﺭﺍء ﻣﻘﺎﺑﻼﺕ ﻣﻊ ﺍﻟﺧﺑﺭﺍء. ﻭﻗﺩ ﺗﻡ ﺗﺣﻠﻳﻝ ﺍﻟﺑﻳﺎﻧﺎﺕ ﺍﻟﻛﻣﻳﺔ ﺑﺎﺳﺗﺧﺩﺍﻡ ﺑﺭﻧﺎﻣﺞ Statistical ) SPSS ،( Package For Social Sciences ﻛﻤﺎ ﺗﻢ ﺗﺤﻠﻴﻞ ﺍﻟﻤﻘﺎﺑﻼﺕ ﺑﺎﺳﺘﺨﺪﺍﻡ ﻁﺮﻳﻘﺔ ﺍﻟﺘﺤﻠﻴﻞ ﺍﻟﻤﻮﺿﻮﻋﻲ .( Thematic Analysis ) ﺗﻭﺻﻠﺕ ﺍﻷﻁﺭﻭﺣﺔ ﺇﻟﻰ ﻋﺩﺩ ﻣﻥ ﺍﻟﻧﺗﺎﺋﺞ ﺃﻫﻣﻬﺎ ﺃﻥ ﺍﻟﻧﻣﻁ ﺍﻟﻘﻳﺎﺩﻱ ﺍﻟﺳﺎﺋﺩ ﻓﻲ ﺇﺩﺍﺭﺓ ﺍﻟﺟﺎﻣﻌﺎﺕ ﺍﻟﻔﻠﺳﻁﻳﻧﻳﺔ ﻫﻭ ﺍﻟﻧﻣﻁ ﺍﻷﻭﺗﻭﻗﺭﺍﻁﻲ. ﻭﺃﻥ ﺍﻟﻧﻣﻁ ﺍﻟﻘﻳﺎﺩﻱ ﺍﻟﺳﺎﺋﺩ ﻟﻠﻧﻘﺎﺑﺎﺕ ﻫﻭ ﺍﻟﺩﻳﻣﻘﺭﺍﻁﻲ ﺍﻟﻣﻧﻘﻭﺹ ﺃﻭ ﻏﻳﺭ ﺍﻟﻛﺎﻣﻝ. ﻭﻓﻲ ﺣﻳﻥ ﺗﺗﺑﻊ ﺇﺩﺍﺭﺍﺕ ﺍﻟﺟﺎﻣﻌﺎﺕ ﺍﺳﺗﺭﺍﺗﻳﺟﻳﺔ ﺍﻟﻣﻧﺎﻓﺳﺔ ﻓﻲ ﺻﺭﺍﻋﻬﺎ ﺍﻟﺗﻧﻅﻳﻣﻲ، ﺗﺗﺑﻊ ﺝ ﻧﻘﺎﺑﺎﺕ ﺍﻟﻌﺎﻣﻠﻳﻥ ﻋﺩﺓ ﺍﺳﺗﺭﺍﺗﻳﺟﻳﺎﺕ ﻣﺧﺗﻠﻁﺔ. ﻭﻣﻥ ﻧﺗﺎﺋﺞ ﺍﻟﺩﺭﺍﺳﺔ ﺃﻥ ﺍﺳﺗﺭﺍﺗﻳﺟﻳﺔ ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ ﺗﻌﻣﻝ ﻛﻭﺳﻳﻁ ﺟﺯﺋﻲ ﺑﻳﻥ ﺃﻧﻣﺎﻁ ﺍﻟﻘﻳﺎﺩﺓ ﻹﺩﺍﺭﺓ ﺍﻟﺟﺎﻣﻌﺔ ﻭﺍﻧﻌﻛﺎﺳﺎﺗﻬﺎ ﺍﻻﻛﺎﺩﻳﻣﻳﺔ. ﻭﺃﻥ ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ ﻳﻌﻣﻝ ﻛﻭﺳﻳﻁ ﺟﺯﺋﻲ ﺃﻳﺿﺎً ﺑﻳﻥ ﺃﻧﻣﺎﻁ ﻗﻳﺎﺩﺓ ﻧﻘﺎﺑﺎﺕ ﺍﻟﻌﺎﻣﻠﻳﻥ ﻭﺍﻧﻌﻛﺎﺳﺎﺗﻬﺎ ﺍﻷﻛﺎﺩﻳﻣﻳﺔ. ﻭﺃﻥ ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ ﻳﻌﻣﻝ ﻛﻭﺳﻳﻁ ﺟﺯﺋﻲ ﺑﻳﻥ ﺃﻧﻣﺎﻁ ﺍﻟﻘﻳﺎﺩﺓ ﻭﺍﻧﻌﻛﺎﺳﺎﺕ ﺍﻟﺻﺭﺍﻉ ﻋﻠﻰ ﺍﻟﻌﻣﻠﻳﺔ ﺍﻷﻛﺎﺩﻳﻣﻳﺔ. ﻭﻗﺩ ﺗﻘﺎﻁﻌﺕ ﺑﺩﺭﺟﺔ ﻛﺑﻳﺭﺓ ﺟﺩﺍً ﻧﺗﺎﺋﺞ ﺗﺣﻠﻳﻝ ﺍﻟﻣﻘﺎﺑﻼﺕ ﻣﻊ ﻧﺗﺎﺋﺞ ﺗﺣﻠﻳﻝ ﺍﻻﺳﺗﺑﺎﻧﺔ ﻓﻳﻣﺎ ﻳﺗﻌﻠﻖ ﺑﺎﻷﻧﻣﺎﻁ ﺍﻟﻘﻳﺎﺩﻳﺔ ﻟﻁﺭﻓﻲ ﺍﻟﺻﺭﺍﻉ ﻭﺍﻻﺳﺗﺭﺍﺗﻳﺟﻳﺎﺕ ﺍﻟﻣﺳﺗﺧﺩﻣﺔ ﻭﺍﻧﻌﻛﺎﺳﺎﺗﻬﺎ ﻋﻠﻰ ﺍﻟﺻﺭﺍﻉ ﻧﻔﺳﻪ ﻭﻋﻠﻰ ﺍﻟﻌﻣﻠﻳﺔ ﺍﻷﻛﺎﺩﻳﻣﻳﺔ، ﻣﻊ ﺍﻹﺷﺎﺭﺓ ﺇﻟﻰ ﺃﻥ ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ ﻳﻣﻛﻥ ﺃﻥ ﻳﻛﻭﻥ ﻟﻪ ﺗﺄﺛﻳﺭﺍﺕ ﺇﻳﺟﺎﺑﻳﺔ ﻭﺳﻠﺑﻳﺔ ﻋﻠﻰ ﺍﺳﺗﺷﺭﺍﻑ ﺍﻟﻣﺳﺗﻘﺑﻝ ﻓﻲ ﺍﻟﺟﺎﻣﻌﺎﺕ. ﻛﻣﺎ ﺃﻥ ﻣﺟﺎﻟﺱ ﺍﻷﻣﻧﺎء ﺗﺅﺩﻱ ﺩﻭ ًﺭﺍ ﻛﺑﻳ ًﺭﺍ ﻓﻲ ﻗﻳﺎﺩﺓ ﺍﻟﺟﺎﻣﻌﺎﺕ، ﺇﺿﺎﻓﺔً ﺇﻟﻰ ﺃﻥ ﺍﻟﺗﺭﻛﻳﺯ ﻋﻠﻰ ﺗﻭﺟﻬﺎﺕ ﺍﺳﺗﺭﺍﺗﻳﺟﻳﺔ ﻣﺳﺗﻘﺑﻠﻳﺔ ﻋﺎﻣﻝ ﻣﻬﻡ ﻓﻲ ﺗﻘﻠﻳﻝ ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ ﻭﺗﻁﻭﻳﺭ ﺍﻟﻌﻣﻠﻳﺔ ﺍﻷﻛﺎﺩﻳﻣﻳﺔ ﺇﺫﺍ ﺗﻡ ﺍﻟﺗﻭﺍﻓﻖ ﺑﻳﻥ ﺇﺩﺍﺭﺓ ﺍﻟﺟﺎﻣﻌﺔ ﻭﻧﻘﺎﺑﺔ ﺍﻟﻌﺎﻣﻠﻳﻥ ﺣﻭﻟﻬﺎ. ﻭﻗﺩ ﺃﺷﺎﺭ ﺍﻟﺧﺑﺭﺍء ﺇﻟﻰ ﺿﺭﻭﺭﺓ ﻣﻧﻊ ﺍﻟﺗﺄﺛﻳﺭ ﺍﻟﺳﻳﺎﺳﻲ ﺳﻭﺍء ﻓﻲ ﺍﺧﺗﻳﺎﺭ ﻗﻳﺎﺩﺓ ﺍﻟﺟﺎﻣﻌﺔ ﺃﻭ ﻗﻳﺎﺩﺓ ﺍﻟﻧﻘﺎﺑﺎﺕ. ﻭﻣﻥ ﺍﻟﻧﺗﺎﺋﺞ ﺍﻟﻬﺎﻣﺔ ﻟﻸﻁﺭﻭﺣﺔ ﺍﻟﺗﻭﺻﻝ ﺇﻟﻰ ﻧﻣﻭﺫﺝ ﺗﻁﻭﻳﺭﻱ ﻣﻘﺗﺭﺡ ﻳﺳﺗﻧﺩ ﺇﻟﻰ ﻧﻣﻭﺫﺝ (ﺭﺣﻳﻡ) ﻻﺳﺗﺭﺍﺗﻳﺟﻳﺎﺕ ﺇﺩﺍﺭﺓ ﺍﻟﺻﺭﺍﻉ ﺍﻟﺗﻧﻅﻳﻣﻲ. |
