Abstract: | Purpose: This study investigates the interplay between reward management (financial and non-financial rewards), intrinsic motivation, job satisfaction, and employee creativity within the Palestinian hospitality sector. Methodology: A quantitative and cross-sectional research design was employed, involving 312 participants from various hotel classifications across Jerusalem and the West Bank of Palestine, Data was collected via structured questionnaires and analyzed using PLS-SEM and SPSS to evaluate hypotheses and validate constructs. Result: The findings reveal a significant positive impact of reward management on both intrinsic motivation (𝛽 = 0.411, and a p-value of 0.000) and job satisfaction (𝛽 = 0.816, and a p-value of 0.000), which, in turn, enhances employee creativity (𝛽 = 0.316, and a p-value of 0.000). Intrinsic motivation acts as a critical mediator, emphasizing its role in fostering the relationship between reward management and employee creativity (𝛽 = 0.208, and a p-value of 0.000). In addition, reward management positively influences employee creativity by enhancing job satisfaction (𝛽 = 0.240, and a p-value of 0.002). Value/Originality: The study highlights the necessity of comprehensive reward systems to cultivate a motivated and innovative workforce in the dynamic hospitality sector. These results offer actionable insights for enhancing organizational practices and fostering a competitive advantage through human capital development. |
