Abstract: This study examines the relationship between overall leadership and employee turnover intentions in the Palestinian insurance sector. Focusing on the intermediate function of motivating and paying attention to staff, a representative sample of 1,551 employees was selected at 95% confidence level and 5% error margin using the Available sample method. In order to investigate links and extract ideas, the quantitative approach was followed to answer study questions, where data was collected and examined using advanced statistical tools, especially Smart PLS4. The results indicate that while overall leadership practices do not have a significant direct impact on staff turnover intentions, they do significantly affect staff motivations and concerns. Furthermore, staff members' motivations and concerns were found to significantly reduce staff turnover intentions. Overall leadership indirectly affects employment turnover by enhancing employees' participation, motivation and interest, highlighting its value when integrated into broader organizational initiatives such as employee satisfaction, stress reduction and employee support systems. In order to establish an atmosphere of psychological safety, inclusion, and belonging, the study emphasizes the significance of encouraging inclusive leadership behaviors. Additionally, it suggests that companies adopt tactics like career development pathways, mentorship, and customized training programs that support workers' personal and professional objectives. The study advances our knowledge of how to best employ leadership techniques to keep people, lower attrition, and guarantee organizational success in cutthroat industries like insurance.
